心理所有权、组织认同与组织公民行为——中国情景下的实证研究

Psychological Ownership, Organizational Identification and Organizational Citizenship Behavior——An Empirical Research in Chinese Context

摘要: 通过544个有效样本的问卷调查数据,探讨心理所有权对组织公民行为产生影响的作用机制,尤其是研究组织认同在其中的中介作用以及中国人传统性的调节作用。研究结果表明,心理所有权对员工的组织公民行为有显著的正向影响(相关系数是0421,P<0.000);组织认同在两者之间起完全中介作用,即心理所有权是通过影响员工的组织认同进而影响组织公民行为。层次回归方程分析的结果显示,中国人传统性对组织认同与员工组织公民行为之间的关系具有调节作用。具体而言,对于传统性低的员工而言,它们之间呈显著正相关关系;而对于传统性高的员工而言,相关关系并不显著。

Abstract: By using 544 questionnaire samples, the mechanism of psychological ownership that has impact on organizational citizenship behavior is analyzed. Special attention is paid to the mediating effect of organizational identification and the moderating effect of the Chinese traditionality. Results indicate that: 1) the psychological ownership has a significant impact on organizational citizenship behavior (the correlation coefficient is 0421, P<0000); and 2) organizational identification fully mediates the relationship between them, or it is through organizational identification that the psychological ownership affects the organizational citizenship behavior. By using moderated multiple regression, it shows that the Chinese traditionality moderates the relationships between the organizational identification and organizational citizenship behavior. In other words, for the staffs with lower traditionality, the relationship is positive, while for the staffs with higher traditionality, they are not significant related.
